💡 Why Fair Pay Matters
Pay in the social care sector has traditionally lagged behind equivalent roles in other industries. The Care & Support West report highlights that low pay and limited career opportunities are major factors driving staff turnover and making recruitment difficult.
Yet fair pay is more than just a financial matter—it’s about dignity, recognition, and sustainability. When social care workers are properly valued and fairly compensated, they deliver better outcomes for those they support. 🔍 A Flat Pay System Doesn’t Work - 3 Trees are Different
At 3 Trees, we’ve rejected the outdated model of paying a flat hourly rate to all staff. We know that:

Instead, we’ve implemented a tiered and transparent pay structure, with different rates for different roles, experience levels, and times of day.
This approach incentivises growth and reflects the true value of the work being done. It's fair, motivating, and most importantly - it leads to better care.

To make all of this clear, accessible, and meaningful for our team, we developed our own career and pay progression system: MASTERS.
MASTERS is more than an acronym - it’s a values-driven framework that shows our commitment to our staff's personal growth and professional development.
M – Management
For those leading teams or projects—this includes team managers, deputies, and admin leadership.
A – Advanced Social Care Worker
A rebranding of the traditional “senior support worker,” reflecting the increased complexity and responsibility of the role.
S – Social Care Worker
Replacing the term “support worker,” this role reflects the modern, skilled nature of frontline social care.
T – Training & Probation
Every new team member starts here. It’s a 6-month supported journey where people are inducted, trained, and assessed—so they feel confident and competent in their work.
E – Employee Longevity
For those who’ve served 4+ years. No new responsibilities—just recognition, gratitude, and a pay step-up to show we value loyalty.
R – Representative (Service Rep)
A person-centred role focused on building relationships, attending meetings, and ensuring strong communication around each service user.
S – Specialised Roles
